Employee recognition that feels fair, not political
Badly run awards damage trust faster than having none. How to design peer appreciation and formal recognition that employees actually believe in.

Ask people about the worst awards ceremony they have attended and you will hear a familiar story. The same department wins every year. Categories are vague. Nobody knows who judged. The night ends with polite applause and a quiet sense that it was decided long before anyone voted.
Recognition is one of the strongest drivers of how people feel about work. Research by Gallup and Workhuman has repeatedly linked meaningful recognition with lower turnover intent and stronger engagement. The key word is meaningful. Recognition that feels arbitrary can do more harm than silence.
Separate appreciation from awards
Everyday thanks and formal awards are different things and should be designed differently. Peer appreciation should be easy, frequent and low stakes. A short note, a visible shout-out, a team moment. Formal awards need structure: clear criteria, a nomination window, eligibility checks and a judging process people can understand.
Principles for formal awards
- Publish categories and criteria before nominations open.
- Allow one nomination per person per category.
- Do not allow self-nomination.
- Ask judges to declare conflicts of interest.
- Explain how winners were chosen, even briefly.
- Recognise effort and behaviour, not only results.
Make it visible in the right way
Recognition lands hardest when colleagues can see it. A live finale, where nominees are named and winners celebrated in front of their peers, gives a whole season of effort a proper ending. It is why Lumina recognition connects directly to a live event day rather than living in a separate tool.
People rarely remember the trophy. They remember who noticed.
Include the people who are easy to miss
Branch staff, night shifts and support functions are often underrepresented in awards simply because fewer people see their work. Categories that specifically recognise reliability, service and helping others go a long way. So does making nomination possible from a phone. Our sector programmes are designed with this in mind for retail and distributed teams.
